چکیده

هدف از تحقیق حاضر بررسی تاثیر ویژگی‌های شخصیتی بر بی-تفاوتی سازمانی با نقش میانجی سکوت سازمانی (مورد مطالعه: معلمان تربیت بدنی) بود. جامعه آماری تحقیق شامل تمامی معلمان تربیت بدنی مناطق 19 گانه شهر تهران بود (1600 نفر). با توجه به محدود بودن جامعه تحقیق، براساس فرمول کوکران تعداد 351 نفر از معلمان به‌ صورت تصادفی_خوشه‌ای به ‌عنوان نمونه انتخاب شدند. در این پژوهش از پرسشنامه‌های شخصیت (گاسلینگ و همکاران، 2003)، سکوت سازمانی (واکولا و بورادوس، 2005) و بی تفاوتی سازمانی (دانایی فرد و همکاران، 1389) استفاده شد. برای تجزیه‌وتحلیل داده‌ها از روش‌های آماری توصیفی و استنباطی استفاده گردید. بر اساس نتایج ویژگی‌های شخصیتی بر بی‌تفاوتی سازمانی اثر منفی معناداری (001/0=Sig، 520/8-=t) دارد؛ ویژگی‌های شخصیتی بر سکوت سازمانی تأثیر منفی معناداری دارد (001/0=Sig، 679/2-=t)؛ سکوت سازمانی بر بی‌تفاوتی سازمانی تأثیر مثبت معناداری (001/0=Sig، 507/2=t) دارد. همچنین مشخص شد که ویژگی‌های شخصیتی از طریق متغیر میانجی سکوت سازمانی بر بی‌تفاوتی سازمانی معلمان تربیت‌بدنی اثر معناداری دارد. همانطور که مشخص شد عامل شخصیت تعیین کننده میزان بی‌تفاوتی سازمانی و سکوت سازمانی معلمان تربیت‌بدنی است لذا پیشنهاد می‌شود که در زمان استخدام معلمان، از آزمون‌های شخصیت استفاده شود تا تناسب شخصیت و مشاغل به بیش ترین حد ممکن برسد.
